Over the past twelve months, we have seen candidates with almost identical backgrounds go through the same hiring processes and end up with very different outcomes. The difference is no longer experience alone; it is whether they can speak concretely about how AI shows up in their function.
AI has moved out of the R&D innovation slide and into the operational core of how drugs are discovered, developed, submitted, and monitored. In January 2026, the FDA and EMA formalised that shift with 10 joint Guiding Principles for the use of AI across the medicines lifecycle, the first aligned regulatory framework for a technology advancing faster than the rules around it.
For professionals in regulated life sciences roles, this is not background noise. It is already changing what hiring managers ask in interviews, which candidates get shortlisted, and where salary premiums are being paid. From what we see across live hiring processes, the gap between professionals who can engage with AI at a functional, regulatory level and those who can’t is now material enough to change outcomes and it is widening.
This piece is not about whether AI will affect your career. It will. It is about what to do in the next twelve months to position yourself ahead of it, and it will be most relevant if you work in regulatory affairs, pharmacovigilance, quality assurance, clinical operations, or adjacent CMC and discovery roles within a European life sciences environment. Below are the five moves that, in our experience, are separating the professionals moving forward in 2026 from those standing still.
Move 1: Get specific about the regulatory shift not just the technology shift
Most professionals we speak with are comfortable discussing AI in broad terms. Far fewer can explain how regulatory expectations around AI are actually evolving, and how that affects their role directly. The FDA and EMA’s January 2026 joint principles are not yet binding, but they are the foundation future guidance will be built on. They cover data provenance, model validation, human oversight, documentation, and lifecycle monitoring and the agencies have been explicit that questions about AI-generated evidence (where it came from, how it was validated, how it is monitored over time) will increasingly form part of regulatory interactions.
What that translates to is function-specific. For regulatory affairs professionals, it means understanding how AI-derived evidence needs to be documented in submissions. For QA, it means understanding how AI systems sit within validation and quality frameworks. For pharmacovigilance, it means engaging with how human oversight is applied to AI-assisted signal detection. For clinical operations, it means understanding how AI tools affect protocol design, monitoring, and data integrity.
What to do now: Read the ten principles directly they are short. Map which ones apply to your function, and build at least one clear example of how you have applied, or would apply, them in practice. That example is what moves you forward in interviews. That level of specificity is now what separates shortlists from rejections.
The risk if you don’t: Candidates who can only speak in generalities about AI regulation are already losing ground to those who can speak specifically. Within twelve to eighteen months, this will be baseline expectation rather than a differentiator.
Move 2: Build working AI literacy in your discipline not generic fluency
One of the most common mistakes we see professionals making is assuming the goal is to become technical. It isn’t. The goal is to understand how AI is applied within your specific discipline and to engage credibly with colleagues, vendors, and regulators about it. What that looks like varies meaningfully by function.
For regulatory affairs professionals, it means fluency with how AI is being used in submission preparation, evidence generation, and post-market safety. For pharmacovigilance specialists, it means engaging with signal detection automation, case processing AI, and critically the ability to evaluate AI-generated outputs rather than simply accept them. For clinical operations professionals, it means working knowledge of AI-assisted protocol design, enrolment prediction, and the new generation of monitoring tools. For discovery and CMC functions, it means working alongside generative chemistry outputs and in silico modelling, not necessarily producing them, but interpreting them with scientific rigour.
What to do now: Identify the two or three AI touchpoints in your role that matter most, and get hands-on exposure through internal tools, project involvement, or vendor interaction. If your current organisation is not offering that exposure, that is itself a signal worth acting on. A clinical operations manager we worked with recently had real experience with AI-driven enrolment forecasting, and could explain where it had worked, where it hadn’t, and how decisions were made around it. She moved ahead of candidates with broader but more superficial AI knowledge because her experience was defensible under questioning.
The risk if you don’t: Peers with less overall experience but stronger applied AI literacy will move ahead of you, particularly in promotion and hiring decisions. Seniority alone will not hold the line.
Move 3: Develop your AI story before your next interview
AI questions are now standard in manager-level interviews and above across our pharma client base. What has changed is the depth. “Have you used AI tools?” is rarely the real question anymore it is a lead-in to sharper probing. What was the use case? How was the output validated? What did you do when it was wrong? How did it get documented?
The candidates getting second-stage interviews in 2026 are the ones who can move quickly from a high-level answer into a specific, worked example. They demonstrate not just familiarity with AI, but the ability to engage critically with its outputs and take professional accountability for the decisions it informs. This is exactly the capability the FDA/EMA principles emphasise, and it is increasingly what hiring managers are screening for.
What to do now: Before your next interview, prepare two or three concrete AI-related examples from your work even small ones count. An AI-assisted signal triage pilot, an automated literature review, a vendor evaluation, a process optimisation. For each, walk through the use case, the output, how you validated it, what decisions you made, and what the outcome was. A pharmacovigilance candidate we worked with recently described how an AI tool had flagged a potential safety signal, how she escalated it, how she identified it as a false positive, and how she documented the rationale. That combination of technical awareness and professional accountability is exactly what hiring managers are looking for.
The risk if you don’t: You lose roles you would have won three years ago, often to candidates with less overall experience but a sharper, clearer narrative around the capabilities the market is now buying.
Move 4: Understand where the salary premium lives and negotiate for it
The intersection of domain expertise and applied AI literacy is where the strongest salary movement is happening in pharma hiring right now. Organisations are paying a premium for professionals who can bridge, and the premium is not marginal. From what we see in live offer conversations across European markets, AI-adjacent experience in a regulated life sciences role is adding meaningfully to total compensation, with the largest deltas appearing at mid-senior and senior levels.
But the premium is not paid for “AI exposure” in the abstract. It is paid for defensible experience, regulated impact, and clear decision-making accountability. The headline numbers matter less than the context: the premium is consistent, but its size depends on how well you can articulate what you actually did, owned, and decided.

The risk if you don’t: You either undersell your experience, or more commonly you move into a role that looks attractive on paper but does not build the kind of AI-adjacent experience the market is now rewarding.
Move 5: Choose your next role for infrastructure quality not just the title
Not every organisation using AI is operationalising it. Many are still running well-resourced pilots that never quite reach the production core. From a career perspective, that distinction matters a great deal. Two years inside a production environment builds credible, defensible experience. Two years inside a pilot-heavy environment often doesn’t, and hiring managers can tell the difference quickly.
From what we see across our placement work, candidates coming from organisations with real, validated AI workflows are immediately recognisable in interviews and are consistently prioritised. Candidates coming from organisations where AI has remained permanently experimental often find themselves at a disadvantage relative to peers who chose their environment more carefully.
What to do now: In your next interview, ask specific questions. What AI systems are actually in production, not just in pilot? How is model validation governed? What does the data infrastructure look like? Who owns AI governance across the organisation? Strong organisations answer these questions fluently because they have had to. Weak or evasive answers are themselves a signal worth heeding.
The risk if you don’t: You spend two years in a “digital transformation” that didn’t transform anything, and emerge with a CV that looks busy but, to the hiring managers who matter, is weaker than peers who chose more carefully.
